This research sought to identify elements of Peter Senge's organizational learning disciplines for leadership development by Ibero-American nurses in university hospitals. This is a qualitative, descriptive and exploratory study, of the multicenter type, carried out in three university hospitals in Brazil, Spain and Portugal, with the participation of 30 nurses, selected using the snowball sampling technique. The findings were analyzed according to Braun and Clarke's inductive method and interpreted in the light of Peter Senge's theoretical contribution to organizational learning disciplines. It is identified that the behaviors in this development process are based on preconceptions that can lead to the existence of aversion towards leadership attitudes, although it is recognized that the leader is a facilitating element for the professional improvement of the team, being, therefore, relevant to work processes in complex environments such as hospitals.
